  • Abstract This study aims to explore the correlation between job satisfaction and willingness to stay of hospital care workers, and further analyze the impact of different genders, ages, marital status and educational backgrounds on each dimension. With the increasing trend of an aging society, the stability of hospital care service manpower has become an important issue. In order to understand the key factors that affect the willingness of hospital care workers to stay, this study uses care workers dispatched by nursing companies that have signed contracts with hospitals as the research subjects, adopts a quantitative questionnaire survey method, and collects a total of 310 valid samples. The study covers dimensions such as job adaptability, salary and benefits, job fulfillment, job support, job identity, and willingness to stay, and statistical tests are performed through one-way analysis of variance, Pearson correlation analysis, regression analysis, and importance and satisfaction analysis (IPA).
    The results show that care workers of different age groups and educational backgrounds show significant differences in most job satisfaction dimensions and willingness to stay. Middle-aged and elderly care workers have higher identity and satisfaction in each dimension, and those with a college degree show significant satisfaction in multiple dimensions. The IPA analysis results indicate that two dimensions fall into the "key improvement zone", that is, high importance but low satisfaction, and should be improved first, including job adaptability and job identity.
    This study recommends that hospitals and nursing agencies design differentiated management strategies based on the age and educational characteristics of care workers, strengthen internal identity, career support and institutional guarantees, so as to improve their job satisfaction and retention intention, and thus stabilize the supply of care workers. Subsequent research can also include qualitative interviews or tracking designs to more comprehensively understand the care workers' willingness to stay.
